Skills that make the work valuable
- Learning needs analysis
- Learning pathway design
- Instructional assessment
- Learning program evaluation
Build proof, not just a list
Build a development pathway for a fictional support team. Identify the performance gap, design practice and manager reinforcement, and propose an evaluation plan that distinguishes training issues from process or staffing constraints.
How to price this work as a freelancer
Quote discovery, learning design, content production, and evaluation as separate work packages. Specify formats, review cycles, accessibility expectations, and platform responsibilities. Stakeholder review and subject expert availability drive timelines; a project priced only by course length may omit most of the effort required to make the learning useful.
Start with the income you need to replace
Required hourly rate = (target salary + benefits budget + annual business expenses) ÷ (annual billable hours × share of revenue retained after fees).
For illustration, $100/hour × 25 billable hours/week × 48 working weeks = $120,000 revenue. After $20,000 in business expenses, that leaves $100,000 profit before personal taxes. Replacing a $100,000 salary plus $15,000 in benefits under those assumptions takes $112.50/hour, with no percentage fees.
These are editable planning assumptions, not rates surveyed for learning and development specialist work. Your personal taxes, location, contract terms, and workload still affect the comparison.
Employee or freelancer?
Working as an employee
Employment allows you to connect development with manager feedback and longer-term performance evidence. Assess whether the organization provides access to real needs and follow-through, rather than measuring success only by attendance.
Running a freelance business
Freelancers can specialize in needs analysis, pathway design, or learning evaluation. Projects depend on subject experts and review cycles, so protect capacity with clear inputs, responsibilities, and milestone approvals.

Try one small next step
Choose one workplace task, identify what good performance looks like, and design a short practice activity plus a manager follow-up that could support it.
