Recruiter: salary vs freelance rates

A recruiter connects a hiring need with suitable candidates. Their value comes from clarifying the role, finding relevant people, assessing evidence fairly, and keeping candidates and hiring managers informed through the process.

Skills that make the work valuable

  • Role intake and calibration
  • Candidate sourcing
  • Structured screening
  • Candidate pipeline management

Build proof, not just a list

Build a recruitment plan for a fictional role. Include an intake brief, sourcing strategy, structured screening questions, evaluation rubric, and communication templates without collecting personal data from real candidates.

How to price this work as a freelancer

Choose between a defined sourcing project, an embedded recruiting retainer, or placement-based terms. Specify role count, candidate ownership, replacement terms, and payment triggers. Placement income can be uneven because searches pause or offers fall through, while sourcing and relationship work consume time before any fee is earned.

Start with the income you need to replace

Required hourly rate = (target salary + benefits budget + annual business expenses) ÷ (annual billable hours × share of revenue retained after fees).

For illustration, $100/hour × 25 billable hours/week × 48 working weeks = $120,000 revenue. After $20,000 in business expenses, that leaves $100,000 profit before personal taxes. Replacing a $100,000 salary plus $15,000 in benefits under those assumptions takes $112.50/hour, with no percentage fees.

These are editable planning assumptions, not rates surveyed for recruiter work. Your personal taxes, location, contract terms, and workload still affect the comparison.

Employee or freelancer?

Working as an employee

An internal recruiter gains direct access to hiring managers, company context, and recurring demand. Assess requisition load and incentive rules, particularly how paused roles or changing hiring plans affect performance expectations.

Running a freelance business

Independent recruiters can specialize by role or industry and build reusable sourcing knowledge. Revenue may depend on client decisions and candidate acceptance, so model unsuccessful searches as well as placements.

Try one small next step

Take a public job description, rewrite the hiring criteria into observable evidence, and create a structured screening rubric for review by a hiring manager.
